探討遠距工作對職家衝突與組織承諾關係之研究

Abstract

科技進步在職場推動了遠距工作的普及,透過資訊科技的整合使用,提供了彈性且多元的職場環境,本研究旨在探討遠距與非遠距之工作型態,對職家衝突與組織承諾關係之研究,研究對象為科技資訊業員工,使用職家衝突量表及組織承諾量表,以問卷調查法進行研究,在科技產業資訊室社團以便利取樣發放,回收共254份有效問卷,有效問卷回收率85%,使用信度分析、相關分析與階層迴歸進一步分析。研究結果發現:遠距與非遠距工作者,在組織承諾持續承諾構面有顯著差異;遠距與非遠距工作者,在職家衝突家庭影響工作構面有顯著差異;職家衝突中工作影響家庭構面,對組織承諾持續承諾構面有正向影響;而職家衝突對組織承諾之影響,並不會因為遠距化的程度有所不同而有顯著差異。
This study aimed to explore how remote and non-remote working status, work-family conflict and organizational commitment correlated with each other. The researcher through convenience sampling proceeded the investigation on information technology workers by conducting work-family conflict and organizational commitment questionnaire survey. A total of 254 valid questionnaires were collected, resulting in a valid rate of 85%.The analysis, such as reliability analysis, correlation analysis and hierarchical regression was conducted for the purpose of this study.The research findings indicate that there is a significant difference between remote and non-remote workers in the aspect of continuance commitment to the organization. Similarly, remote and non-remote workers show significant difference in the aspect of how family conflict impacted work. In work-family conflict and work-to-family conflict are positively correlated with organizational commitment and continuance commitment. However, the influence of work-family conflict on organizational commitment is not really much regardless the degree of the remote work implementation.
