機車修護人員工作壓力與職業倦怠關係之研究:以工作自主與薪酬滿足為調節變項

Abstract

本研究旨在探討機車修護人員工作壓力與職業倦怠之關係,並以工作自主與薪酬滿足作為工作壓力與職業倦怠之間關係的調節變項,驗證是否具有調節效果。本研究以台北市與新北市機車行之機車修護人員為研究對象,正式問卷的抽樣方式採分層便利叢集抽樣,有效問卷404份。資料分析方法採用敘述性統計、獨立樣本t檢定、單因子變異數、Pearson積差相關、簡單迴歸與多元迴歸進行資料的分析,得到以下結論:機車修護人員工作壓力為普通程度;壓力多來自體力負荷與工作時間過長;機車修護人員工作自主為中高程度,其中已婚、自己開店或是具有較高職稱的機車修護人員,其工作自主程度較高;機車修護人員職業倦怠與薪酬滿足為普通偏低程度,其中店長的職業倦怠程度低於半技師;機車修護人員工作壓力越大,其職業倦怠程度越高;工作自主與薪酬滿足在機車修護人員工作壓力與職業倦怠間具有調節效果;較高的工作自主與較高的薪酬滿足可以降低工作壓力與職業倦怠。根據本研究結論,提出具體建議以降低工作壓力與職業倦怠:機車修護人員宜掌握空檔適時休息;提升機車修護人員工作效率;給予機車修護人員更多自主性;建立完善薪資制度。
This study aimed to explore the relationship between work stress and job burnout for motorcycle maintainers, using job autonomy and pay satisfaction as moderators between work stress and job burnout, to verify whether they had a moderation effect. In this study, motorcycle maintainers in Taipei city and New Taipei city were selected as the research object. The sampling method of formal questionnaires was stratified convenience cluster sampling, the number of questionnaires was 404.Data analysis methods were descriptive statistics, t-test, one-way ANOVA, Pearson correlation analysis, simple regression analysis, multiple regression analysis. The results were summarized as follows. Job stress of motorcycle maintainers was common degree, most of the pressure came from physical load and long time working. Job autonomy of motorcycle maintainers was medium to high. Motorcycle maintainers which were married, self-employed, higher position title had higher job autonomy. Job burnout and pay satisfaction of motorcycle maintainers were ordinary low. The manager’s burnout was lower than that of apprentice. The more job stress, the more job burnout. Job autonomy and pay satisfaction had moderator effects between job stress and job burnout for motorcycle maintainers. According to the conclusion of this study, specific recommendations were made for decreasing work stress and job burnout. Motorcycle maintainers should look for break time. Increase work efficiency for motorcycle maintainers. More job autonomy for motorcycle maintainers. Establish improvement salary system.
